Rafe Esquith is beginning his eighteenth year at Hobart

Elementary School in Los Angeles. He is the product of the Los

Angeles public schools and a graduate of UCLA. His many honors and

awards include the 1992 Disney National Outstanding Teacher of the

Year Award, a Sigma Beta Delta Fellowship from Johns Hopkins

University, Parents Magazine’s As You Grow Award, Oprah

Winfrey’s Use Your Life Award, and an MBE from Queen Elizabeth. He

lives in Los Angeles with his wife, Barbara Tong.

我发现，我其实可以无视第一线教育工作者面对的那些狗屁倒灶事，只需要尽一切努力帮助孩子们进步。或许不一定做得很好，但起码我努力过了。我告诉自己，如果我这么在乎教学，在乎到连自己的头发着火都没发现的话，那么我的方向就对了。从那以后，我决心要用“头发着了火似的”态度，全心全意地投入到教育工作中去。

近年来，大人对待孩子的做法，多半出自于“未达目的，不择手段”的心态。

……真相很简单：这年头，大多数的教室都被一种东西控制着，那就是害怕。老师们害怕：怕丢脸，怕不受爱戴，怕说话没人听，怕场面失控。学生们更害怕：怕挨骂、怕被羞辱，怕在同学面前出丑，怕成绩不好，怕面对父母的盛怒。

要让学生们能够融入教室，沉浸学习，培养出值得培养的习惯，需要令学生们内心不再为害怕所占据，需要打造一个不诉诸恐惧手段让学生们循规蹈矩，并维持班级学习的优异表现。

不管是教导孩子还是子女，一定要时时从孩子的角度看事情，不要把害怕当作教育的捷径。

以信任取代恐惧。很多事情都可以事后补救，而破裂的信任是无法修补的。

为人父母、师长的我们，总是对孩子们发火，往往也气得很有理由。然而，遇到学生不懂的时候，绝对不该感到沮丧。我们应该用积极的态度与耐心来面对问题，打造出立即、持久，而且凌驾于恐惧之上的信任。

老师必须维持教室里的秩序，但千万别忘记纪律的基本真理：老师可以严格，但不公平的老师会被学生看不起。惩罚必须和罪行相称，然后现实往往并非如此。只要孩子们看见你赏罚不公，你就失去人心了。

尽量让课堂内生动、有趣，那么一来，对不当行为最严厉的惩罚，就是不准发生不当行为时所进行的活动。

绝对不要忘记了：孩子们一直看着你，他们以你为榜样。你要他们做到的事情，自己要先做到。我要我的学生和气待人、认真勤勉，那么我最好就是他们所认识的人之中最和气待人、最认真勤勉的一个。别想愚弄小孩，他们很聪明，一定会识破的。

……我错了。当时的我不懂“对小时发货，重要议题就得不到处理”的道理。身为榜样的我们，应该向学生传达好的构想，而不是当个专制的暴君。

为孩子们打造一个坚固而友善的避风港，就是等于给他们机会，让他们成长为充满自信又快乐的人。这不容易。也不是每个孩子都能赢得你的信任。有些孩子会背叛你对他们的信任。然而，如果我们要求孩子有个好的表现，就必须用行动让他们知道我们相信优异表现的可能。请尽一切努力扫除教室里的恐惧，做个公平的人，做个讲道理的人。身为教师的你将有所成长，而在你所打造的环境里，孩子们也将茁壮成长，展现出让你和他们自己都惊奇的好表现。

老师可以引领班级，但决定做个班级优秀或平庸的，是班级里的学生。

信任是地基，“六阶段”这是引导学生学业和人格成长的基础材料。

*第一阶段 我不想惹麻烦。

我们要孩子们有良好行为表现的最终目的，是让他们相信这么做是对的，不是因为害怕惩罚采取做。

*第二阶段 我想要奖赏

因良好行为而获得的奖赏，会提高我们对行为认可的可能性，是良好行为的有力诱因。而除此之外，也不能失于随意，而是要让孩子知道，行为得宜是应该的，不需给予奖赏。

*第三阶段 我想取阅某人

孩子表现出符合期许的举止取悦我们，会让身为老师的我们自我膨胀。而对孩子来说，长期为了取悦他人而努力的孩子在长大后会成为沮丧 厌恶工作 不满生活的人。

*第四阶段 我要遵守规则

好些的老师会有意识地解释制定某种规则的“理由”，也有不少富有创意的老师会带着学生一起参与教室规范的设计。因为有参与感，学生也更愿意遵守自己参与制定的规则。对于班级来说，不同班级有不同班规是有益的——这让孩子们学习适应不同的环境。

对于规则，固有其执行的必要性，但也不能拘囿于此。

*第五阶段 我能体贴他人

《杀死一只知更鸟》阿历克斯对女儿司各特的忠告：“你永远不可能真正了解一个人，除非你从他的角度去看问题。”或者“除非你穿上一个人的鞋子，像他一样走来走去，否则你永远无法真正了解一个人。”。

*第六阶段 我有自己的行为准则并奉行不悖

这需要健全人格和独立的自我来做底 也需要善良的心地去成就。

我们对孩子有很高的期望，并且尽力而为。正因为孩子无法无天，所以我们更需要提高期望，不能让无可救药的行为破事我们降低标准。
